Abstract

Penelitian ini menganalisis peran AI-Enabled Human Resource Management (AI-HRM) dalam mendukung employee well-being dan kinerja karyawan Generasi Z pada organisasi hybrid work. Kontribusi baru dari penelitian ini terletak pada integrasi karakteristik karyawan Gen Z, digital readiness, dan dampak AI-HRM terhadap kesejahteraan serta kinerja, yang sebelumnya jarang dikaji secara konseptual secara bersamaan. Pendekatan penelitian menggunakan studi kepustakaan kualitatif dari literatur terkini tahun 2020–2025, dianalisis melalui content analysis untuk menyintesis temuan utama. Hasil kajian menunjukkan bahwa AI-HRM meningkatkan efisiensi layanan HR, mempersonalisasi pengembangan karyawan, dan mendukung fleksibilitas kerja dalam sistem hybrid. Selain itu, kesiapan digital menjadi faktor penentu penerimaan teknologi, sementara penerapan AI-HRM yang tidak transparan atau kurang humanis dapat menimbulkan tekanan digital. Kesimpulannya, implementasi AI-HRM yang etis, adaptif, dan berorientasi kesejahteraan berpotensi meningkatkan kinerja dan kesejahteraan karyawan Gen Z, sekaligus memperluas literatur HR digital melalui fokus pada integrasi Gen Z, digital readiness, dan hybrid work.
