Abstract

This study examines forms of human–artificial intelligence (AI) collaboration in the workplace and their effects on employee creativity and performance through a literature review of 34 peer-reviewed journal articles published between 2015 and 2026, selected through identification, screening, eligibility assessment, and inclusion, and analyzed using descriptive qualitative content analysis. The synthesis identifies three forms of collaboration: AI as an assistive tool, an augmentative partner, and a co-creator, with dual effects. AI use that preserves human cognitive engagement and evaluative control tends to expand capacity (ideation, efficiency, autonomy, work engagement), whereas passive or substitutive use may contribute to idea homogenization, creative complacency, technostress, job insecurity, and automation bias. These effects are shaped by digital literacy and competence, human–AI interaction design, organizational support, and individual psychological orientation. The novelty of this study lies in integrating creativity and performance into a unified conceptual framework that explains capacity-expansion and capacity-erosion mechanisms.
