Psychological well being, Internal Communication, Talent Engagement, and Job Performance: The Mediating Role of Job Satisfaction

The Indonesian telecommunications industry faces increasing demands for employee performance due to growing operational complexity and rapid digital transformation. This condition requires organizations to focus not only on technical aspects but also on psychological and organizational factors influencing employee performance. This study aims to examine the effects of Psychological well being, Internal Communication, and Talent Engagement on Job Performance, with Job Satisfaction as a mediating variable among employees of network infrastructure companies and Internet Service Providers (ISPs) in Jakarta. This study employed a quantitative approach using a survey method. Data were collected through structured questionnaires from 160 respondents who met the research criteria. Data analysis was conducted using Covariance-Based Structural Equation Modeling (CB-SEM) with the AMOS software. The results indicate that Psychological well being and Talent Engagement have a positive and significant effect on Job Satisfaction, while Internal Communication does not have a significant effect on job satisfaction. Furthermore, Psychological well being, Internal Communication, and Talent Engagement do not have a significant direct effect on Job Performance. In contrast, Job Satisfaction has a positive and significant effect on Job Performance and mediates the effects of Psychological well being, Internal Communication, and Talent Engagement on Job Performance. These findings highlight that improving employee performance in the telecommunications industry is more effectively achieved through enhancing job satisfaction as a key psychological mechanism. Practically, the results suggest that organizations should prioritize human resource management strategies focusing on Psychological well being and talent engagement to achieve sustainable performance improvement.
